They hire for customer service and teach them the hotel business. Some developers are happy coding to specs and may not be interested in creativity and innovation. That's fine - there's likely a need for that. Create a safe environment for innovation, risks, and failure; set expectations; measure and reward results; and hire creative and innovative talent.
